  • Markmið þessarar rannsóknar var að kanna hvernig sálfræðilegi samningurinn er byggður upp á vinnustöðum og að kanna hvort mismunur er á túlkun yfir- og undirmanna á samningnum. Einnig var markmiðið að kanna hversu meðvitaðir samningsaðilar eru um sálfræðilega samninginn, hvort yfirmenn geri sér grein fyrir mikilvægi hans og hvað þeir geri til að hlúa að honum. Síðast en ekki síst var ætlunin að kanna viðbrögð starfsmanna við broti á sálfræðilega samningnum, hvort uppsagnir tengist brotum á samningnum og hvort yfirmenn viti raunverulegar ástæður þess að starfsfólk segir upp störfum sínum.
    Eigindleg rannsókn var gerð til að leita svara við þessum spurningum. Tekin voru viðtöl við átta manns hjá tveim fyrirtækjum, þrjá starfsmenn og einn starfsmannastjóra frá hvoru fyrirtæki. Starfsmennirnir höfðu allir sagt upp störfum hjá viðkomandi fyrirtæki á síðustu tveim árum.
    Niðurstöður rannsóknarinnar eru þær að uppbygging sálfræðilega samningsins er ekki markvisst meðvitað ferli sem starfsmenn fara í gegnum, né heldur voru yfirmenn meðvitaðir um að hlúa þyrfti markvisst að sálfræðilega samningnum við starfsmenn. Undirmenn tengdu sálfræðilega samninginn við líðan á vinnustað, væntingar til vinnustaðarins og innri samskipti. Yfirmenn tengdu samninginn ytri aðbúnaði, vinnufyrirkomulagi og daglegum samskiptum. Enginn þátttakandi í rannsókninni, hvorki yfirmenn né undirmenn, þekktu til hugtaksins um sálfræðilega samninginn fyrir viðtalið en allir skildu við hvað var átt eftir stutta útskýringu. Fjórir af sex starfsmönnum sögðu að brotið hefði verið gegn sálfræðilega samningnum sem þeir töldu sig hafa haft við fyrirtækið. Viðbrögð starfsmanna við brotum á samningnum voru allt frá aðgerðaleysi til uppsagnar. Í öllum tilfellum liðu einhverjir mánuðir frá broti til uppsagnar. Þrír af sex starfsmönnum sögðu að brot á sálfræðilega samningnum hefði verið aðalástæðan fyrir því að þeir sögðu upp. Rannsóknin leiddi í ljós að í 50% tilfella vita yfirmenn ekki raunverulegar ástæður þess að starfsmenn segja upp. Starfsmenn gefa upp hluta ástæðunnar eða tylliástæðu en halda eftir „óþægilegri“ hlutanum eins og broti á sálfræðilega samningnum. Helstu hugmyndir yfirmanna um ástæðu uppsagna voru tengdar því að starfsmenn væru að flytja eða að fara í nám.

    The aim of this research was to explore the contents of the psychological contract at a workplace and to find out whether there is a difference in how employers and employees interpret the contract. Another aim of this research was to examine how conscious the negotiating parties are of the psychological contract, whether employers are aware of the importance, and in which ways they encourage and support the psychological contract. Last but not least, the intention was to explore the employees' reactions to infringements of the psychological contract, whether resignations are connected to breaches of the contract, and whether employers are aware of the real reasons for their employees' resignations. Qualitative research methods were employed in the search for answers to these questions, and this included interviewing eight people within two workplaces. Three employees were interviewed at each company, as was one head of staff. All of the employees had resigned their jobs in the respective companies within the last two years.
    The conclusion of the research is that building up the psychological contract is neither a conscious process which the employees go through, nor is tending to the psychological contract a conscious process within the companies. Employees tied the psychological contract to how they experienced the workplace, expectations of the workplace, and communications within it. Employers thought of the psychological contract in conjunction with physical working conditions, work arrangements and daily communication. None of the participants, neither employers nor employees, were familiar with the concept of the psychological contract, but all comprehended what it meant after a short explanation. Therefore one cannot say that any of the participants were aware of the psychological contract prior to this research. Four out of six employees stated that the psychological contract they considered themselves having had with the company had been breached. Resignations were never an immediate result of the infringement, but rather took place several months later. Three out of six employees stated that a breach of the psychological contract had been the main reason for their resignation. The research showed that in 50% of cases, employers are not aware of the real reasons behind their employees' resignations. Employees reveal part of the reason or an excuse, but withhold the “uncomfortable” part, such as infringement of the psychological contract. Employers generally thought that resignations were due to employees moving or going on to further education.
